With the rapid development of technology and global competition, enterprises are facing internal and external environment of the complex, ever-changing, business leaders rely solely on their own wisdom hardly competitive foothold. Employee voice acts as an important driving force for the development of sources of innovation, employee voice are playing an increasingly important role. Employees actively offer advice and suggestions, contribute their wisdom, work together, and this trend gradually becomes an important resource to gain competitive advantage.
This study aims to explore the influence of participative leadership on employee promotive voice behavior and prohibitive voice behavior which is the main line of the article, and from the perspective of social exchange theory to find out the mechanism of action of participative leadership affect employee voice behavior. Also based on regulatory focus theory, this study introduce employees’ promotion focus and prevention focus as moderator to explpore underlying different kinds of regulatory focus, how the leader-member exchange and team-member exchange influence employee promotive voice and prohibitive voice behavior. Thus we can provide advice and guidance for enterprises to improve the operation of the organization and gain competitive advantage.
Results of this study show: (1) participative leadership has a significant positive effect on promotive voice behavior and prohibitive voice behavior; (2) participative leadership has a significant positive effect on leader-member exchange and team members exchange; (3) leader-member exchange and team members exchange both have a significant positive effect on promotive voice behavior; (4) leader-member exchange and team members exchange both have a significant positive effect on prohibitive voice behavior; (5) leader-member exchange and team members exchange can mediate the relationship between participative leadership and promotive voice behavior; (6) team members exchange can mediate the relationship between participative leadership and prohibitive voice behavior,but leader- member exchange does not mediate the relationship between participative leadership and prohibitive voice behavior; (7) the interaction of promotion focus and leader-member exchange has a significant positive effect on promotive voice behavior and prohibitive voice behavior, but the interaction of prevention focus and leader-member exchange does not influence employee voice behavior;(8) the interaction of promotion focus and team-member exchange has a significant positive effect on promotive voice behavior and prohibitive voice behavior, but the interaction of prevention focus and team-member exchange does not influence employee voice behavior.
